CHROs are uniquely positioned to represent employees and employers, but many CEOs don't understand their role. These leaders are more than just administrators of workplace policies; they have become strategic partners to CEOs and other high-level leaders, often taking on the responsibility of culture, inclusion, and even AI initiatives. I know we'll start to see monumental organizational changes when CEOs begin to recognize that HR chiefs serve two sets of internal stakeholders. I’ve personally experienced it with some amazing CEOs. The countdown has started! Many leaders working for Centra know the meaning of the words "Compensation Overhaul". It is a roadmap that started in the Fall 2022 and will culminate in pay equity and market adjustments in May 2024. The work is guided by these principles: 1.    Planning. 2.    Clarity through transparency. 3.    Process Consistency. 4.    Fairness. 5.    Purpose. 6.    Pay equity. 7.    Leadership accountability. Thanks to organization-wide support for the work, HR has created a compensation program and capability that will be a game changer for Centra's workforce and culture. Centra has implement standard pay structures and policies, clear criteria for promotion, and standardized documentation of compensation to minimize room for bias. Communicating clearly about pay equity is nearly 13 times as important for employee retention and engagement as talking about “high levels of pay and benefits,” according to a March 14 report from The Josh Bersin Co., a human capital advisory firm. "While most companies know they must increase pay during times of inflation, they do not understand the problems they create when people feel the system is unfair,” Josh Bersin said. Nobody said it was going to be easy. Absolutely loved today's article in The Sunday Times about the growing trend of taking career breaks. It’s a breath of fresh air to see the importance of sabbaticals and extended breaks highlighted, especially in our always-on culture. The notion that taking time off, even if it's not a year-long sabbatical, is crucial for mental health and gaining perspective. It's easy to get caught up in the daily grind and forget the bigger purpose of living. A break allows us to step back and see life in its entirety, not just as a series of tasks and deadlines. By stepping away from work, we can better appreciate the richness of life and make more meaningful contributions when we return. No need to feel daunted by the idea of taking a long break or sabbatical leave; sometimes, even a relatively extended one can work wonders. Reflecting on my recent "mini-sabbatical" to Japan was maybe a good example. Instead of sticking to one city like Tokyo or Osaka, we explored from Fukuoka to Sapporo, stopping at smaller prefectures along the way. Traveling on the Shinkansen, each stop felt like pausing to savor life's diverse experiences. It reminded me that life is not just about reaching destinations but about appreciating every moment along the way. More importantly, experiencing this journey allowed me to gain a deeper understanding of my children and share in their growth and curiosity. These moments allowed us to pause and be fully present with each other, away from the usual distractions. As they grow up so quickly, these experiences are irreplaceable. It also gave us time to take stock of where we are in life, reflect on our journey so far, and dream about the future. More importantly, embarking on this journey as a family, amidst our busy lives, is priceless. It reaffirms that the bonds we forge and the memories we create together are the true treasures of our lives. And don’t wait until retirement to start enjoying life. Each stage of our life is unique, and moments can slip away – like children growing up or our changing interests. We should make it a point to smell the roses from time to time while we can still fully enjoy the experience. Life isn’t just about the destination but the journey, so take those breaks, soak in the moments, and cherish every stage. Reflect, recharge, and remember that life is more than just a constant hustle. For now, I’m going to enjoy my Sunday cup of coffee and savor the moment. Headspace has come out with their new Workforce Trends Report and the results just might surprise you. Of all the workers surveyed, 77% said that work stress had negatively impacted their health, 71% said work stress had caused a relationship to end for them, and 40% said work had caused mental health issues. More employees reported that leaders in their organizations had talked about mental health. This year 89% said they had conversations at work about mental health, up from 35% in 2020. HR leaders and managers are the ones on the frontlines of the mental health crisis in the workplace. Here’s How Bad Burnout Has Become at Work Matt Gonzales For Kaitlin Howes, the topic of burnout at work hits close to home. Howes, an HR business partner at Reward Gateway, said that at a previous employer, she was “trapped in a rigid role without a lot of flexibility,” where innovation felt out of reach. The monotony of completing the same tasks the same way each day stifled any potential for growth or learning. Collaborative opportunities were few and far between, leaving her feeling isolated. “Every morning, I felt a sense of dread, and it was taking a toll on my mental health,” Howes said. “Burnout was right in my face, and I knew I needed to do something.” Burnout in the workplace is not new—but it is worsening. SHRM’s Employee Mental Health in 2024 Research Series, released for Mental Health Awareness Month in May, found that 44 percent of 1,405 surveyed U.S. employees feel burned out at work, 45 percent feel “emotionally drained” from their work, and 51 percent feel “used up” at the end of the workday. “If you consider how many workers are feeling burned out and the direct and indirect effects burnout has on an organization, it should really raise a red flag to organizational leaders,” said Daroon Jalil, a senior researcher at SHRM who led the mental health research initiative. Mental health infographic Burnout can have profound effects on employees, including physical and emotional exhaustion, diminished job performance, increased absenteeism, lower job satisfaction, and even long-term health problems such as anxiety and depression. Employees who are burned out are also more likely to leave their companies. According to the SHRM data: Workers who are burned out from their work are nearly three times more likely to be actively searching for another job (45 percent versus 16 percent of those who did not report burnout). Workers who feel burned out from their work are significantly less likely to go above and beyond what is expected of them at work (40 percent versus 56 percent). The SHRM research aligns with previous reports, including the American Psychology Association’s 2023 Work in America Survey, in which 57 percent of workers said they experienced negative impacts due to work-related stress associated with burnout, including emotional exhaustion, irritability, and anger. When employees feel burned out, it’s not just their own productivity that takes a hit—it’s the entire team’s. Employees experiencing burnout are more likely to check out mentally, leading to reduced employee engagement and absenteeism. Howes explained that burnout can lead to missed deadlines, lower quality work, and a general feeling of sluggishness that spreads throughout the office. Burnout can also increase turnover. When employees feel overwhelmed, unappreciated, or unsupported, they’re more likely to find another job where they feel a greater sense of purpose. Subculture, noun. "a cultural group within a larger culture, often having beliefs or interests at variance with those of the larger culture." I've worked at gigs where I was waiting for leaders - my CEO, my boss, anyone more senior than me - to "make culture better." As if they were going to suddenly wake up one day and think they know exactly what's going to make all of us happy. And it took me YEARS to recognize that there was power within me all along. Within all of us. This is why I talk so much about what subcultures can teach us. The punk subculture wanted no part in the status quo - so they created their own movement. Organizational subcultures can make big ripples when that autonomous power is harnessed. We can set boundaries together, set expectations with one another, and build trust in a way that allows us to move more quickly, more clearly and more creatively together. This requires: ✳ bravery ✳ progressive leaders (this doesn't mean people with leadership titles!) ✳ someone who is willing to ask, "what do we want to do to make positive change?" ...and all of a sudden everyone outside of that subculture starts saying "DANG. What are THEY doing differently!?" Who do YOU know who wants change where you collaborate? How can you start that movement? Never forget that people have the power! The variety of work HR covers is simply put -- A LOT! For example, let's take yesterday. A few things I did: - Worked through future org planning with our founders - Evaluated a new AI speaking coaching platform to support managers - Did targeted outreach for a very senior role we are hiring - Met with my team to plan for the week and tackle questions - Broke down implementation for a new framework for sales compensation - Evaluated potential legal counsel options for us - Did a deep dive on how to ensure our remote culture is thriving - Replied to many LinkedIn messages from humans interested in working for us - Tackled some glass door reviews - Connected with the organizers of an upcoming conference I'm speaking at to ensure alignment for effective sessions And... I'm probably missing things, since this is off the top off my head. HR is a field that requires so much variety, which often means a ton of context switching. This translates into tired brains towards the end of the day and often feeling like 'did I do enough?' Especially for those in HR in scaling startups, that thought will always be there, because the reality is there will always be more to do. The complementary reality though is that without recognizing our efforts and our daily wins, the motivation to do more the next day is harder. So if you need a little extra motivation, write down some of the things you did yesterday. Help yourself visualize all that you do. I promise, it is a lot. And it is adding a ton of value to help your organization each day! #hr #leadership #motivation

One of the most common reasons our clients come to us is the struggle they have to understand what and, if any, access they have to parental leave (also known as maternity and paternity leave). It's a frustrating spot for clients, and even when they feel they have access to more leave than what their organization has shared, they struggle deeply with feeling good about taking that leave. Education on the accessibility of leave is crucial to building awareness of the importance of creating caregiving support in this country. I'm sharing this article to empower others to start the conversation in their networks on the importance of growing their knowledge of disability and bonding leaves in the US. In short, our current caregiving leave is ranked last among all of the developed countries in the world. We have a lot of work to do and we need our private sector organizations to step up while efforts at the state and federal level continue to work towards implementing programs. #hr #benefits #caregiving #workingmom #workingdad #workingparents

Building a team with purpose is hard. It’s easy to start an interview with small talk. It’s even easier to deflect and ask a question like… tell me about a time when… When coaching impacted employees who are in transition (aka lost their job), I like to start with deep empathy. There is no bullsh&t. We don’t fake the funk. We don’t coach to the resume. We don’t coach to LinkedIn. We start with deep empathy. We start with deeply understanding where you are, where you have been, and where you would like to go. We find that it is easy for impacted employees to pile on and add another job to their resume or LinkedIn. This absolutely drives me crazy! We go deep: 📍 What has changed? 📍 How old are you? 📍 Are you happy or sad? 📍 Where do your parents live? 📍 What is your relationship with yourself? 📍 Have you talked with your family? Understanding your personal life and circumstances is part of the Respiris method. For some reason, losing a job for most people feels gut wrenching embarrassing. It’s like judgment is magnified by 1000%. Our take is this is just imposter syndrome kicking. Let me tell you a little secret… We use deep empathy at the onset of our coaching sessions to walk through the stages of grief. Healing is part of the process prior to starting a new job. We feel you! If you find yourself in transition and have not started your relationship with yourself prior to interviewing with companies with deep empathy, you may want to do a full stop. Reflect. I would love to see more companies include questions in their interview process about how candidates handle adversity, ambiguity, and resilience. I had a really thoughtful conversation with two friends in New York City last night about positive psychology and it got me thinking: where and how do job candidates get to demonstrate their resilience? Also how would we define an experience as creating more resilience or being more difficult? Is it too subjective? Or is the measure just to see if someone has the self-awareness to identify a moment of resilience or grit and to speak to how they’ve grown because of it?
