What are the most effective ways to measure inclusion outcomes?

To measure the success of a company’s inclusion policy, consider how the underrepresented, unheard, and minority groups become predominantly visible, having a legitimate place at the decision-makers’ table, free from judgment.

Defining inclusion goals is vital - this is where you start. If you and your organization clearly define your values and commitments, and they are consistent with diversity, equity, inclusion, belonging, and dignity - then you will hire and promote individuals based on these commitments. I prefer to call these our values and commitments, rather than "goals", as it demonstrates what we're committed to - not simply what one of our goals is. However, each entrepreneur and organization is different. So the term "goals" may work in certain instances.

Various approaches can be taken to assess inclusion outcomes based on your objectives, available resources, and situation. Surveys, interviews, focus groups, observations, performance evaluations, and data analysis are a few popular techniques. Along with this action plan to be made and needs to be communicated with the employees and identify the potential pitfalls. Furthermore, it is necessary to draft an action plan, communicate it to the employees, and identify and address potential dangers.

Metrics could include workforce diversity statistics, employee satisfaction surveys, promotion rates across demographic groups, and participation in diversity and inclusion programs. Regularly assess and track these metrics, comparing them against baseline data to identify progress and areas for improvement. Qualitative feedback through focus groups and open dialogue sessions can also provide valuable insights into the subjective experiences of employees. By defining inclusive goals and implementing a combination of quantitative and qualitative measures, organizations can comprehensively evaluate their progress toward fostering a truly inclusive environment.

These indicators should directly reflect the dimensions of diversity and equity targeted by the goals. For instance, in the context of increasing women's representation in leadership, indicators like the percentage of women in leadership positions, the gender pay gap, and metrics related to job satisfaction and retention among women employees are relevant. By carefully choosing indicators that are reliable, measurable, and aligned with the organization's objectives, stakeholders can effectively track progress and identify areas for improvement in fostering a more inclusive workplace.

I've found a good way to start is by taking a DEEP look at your team. If your inclusion indicators are to have a diverse team of individuals in leadership roles, is that clearly demonstrated? Questions to ask yourself: Does your team consist of individuals in leadership roles who identify as both women & men? Does your team consist of folks from different religions, races, cultures? Different financial & educational backgrounds? Are there individuals who identify as LGBTQ? These are all critical questions to ask yourself and I would also involve leaders within the organization to contribute their perspectives on this as well. What do THEY see when they look around the company? Are they seeing what you see?

Inclusion indicators are cues that suggest the presence of diverse perspective, thus one should measure same by cultures, genders, abilities, themes and characters.

This is akin to something I said above. Perspectives can be completely different, so it's vital to include different perspectives from as many individuals as possible. It's important to use a mix of quantitative and qualitative methods. We have found surveys to be great. It's not enough to just collect this data though. You need to analyze this data in an equitable way, too. Again, not everyone sees everything through the same lens. Just as the AI has answered here as an example: to measure the level of inclusion perceived by BOTH women and men - because they may see things entirely different, and often do. The point here is to cultivate a workplace culture where everyone experiences belonging, being seen, valued, respected, and heard.

Regularly review and adjust these measures to ensure a dynamic and responsive evaluation of inclusion initiatives within the organization.

Collecting and analyzing inclusion data requires a systematic approach to ensure accuracy and reliability. In order to accurately collect and analyze inclusion data we need to define a clear objective, identify which data source(s) would perfectly align with those objectives, we then need to analyze and interpret that data against the inclusion objectives/goals of the organization.

I believe inclusion in the pillar on which diversity and equity KPIs of the organisation rest ; it thus becomes very important to be transparent about the inclusion metrics and goals of the organisation with teams across levels. Effective Communication strategy for these goals at leadership, middle managers and organisation at large will contribute positively towards this . Each level should have clearly defined goals and how they can and would impact goals. For organisation wide communication town halls and other employee feedback forums are effective. These practices will create transparency, objectivity and INCLUSION!

An example I've seen that has worked well, is bringing the team together to communicate in an open forum. First, create this forum as a SAFE space w/o judgment. This can help to raise awareness, create belonging and community, as well as transparency & comfortability, where everyone can experience their voice being of value, as much as the person sitting next to them. We have found working in an open fashion like this - instead of behind closed doors - allows folks to represence themselves to a shared humanity. We may not always agree on everything (different perspectives), but it allows us to listen openly to each other, which can lead to alignment in our commitments. It's important to remember that a person feeling SAFE is paramount.

Reporting and communicating inclusion results is essential for transparency and accountability. Utilizing diverse formats and channels ensures accessibility and engagement among stakeholders. Reports and presentations convey main findings and insights comprehensively, while dashboards offer a visual representation of trends and progress over time. Visual aids like graphs and infographics enhance understanding and highlight key points effectively. Additionally, storytelling humanizes the data, allowing stakeholders to connect emotionally with the impact of inclusion efforts. For instance, showcasing the journey of a woman employee can illustrate the tangible outcomes of inclusion initiatives.

Fostering inclusivity isn't just about meeting quotas; it's valuing diversity and ensuring every voice is heard. The fifth step in the article stresses continuous learning and improvement. Utilize inclusion results to identify strengths and weaknesses, involve stakeholders for feedback, and plan improvements collaboratively. For example, workshops and brainstorming sessions can generate effective solutions. Leadership sets the tone, education raises awareness, and policies encourage organizations to fully commit to supporting equity for all members. Open dialogue and recognition of diversity reinforce inclusion. Regular assessment ensures progress. Together, these efforts create environments where all feel valued and empowered.

Creating a workshop around these results is great. You can identify what worked/what can be improved upon, etc. In a workshop environment/open forum - again - this is a place where everyone can experience listening to others. Listening is KEY here. The workshop allows individuals to experience being a part of a larger whole, a team, a community, all working towards agreed upon commitments and values. Working alongside others in workshops can allow us to experience a sense of camaraderie - belonging. Every person involved in the organization from individuals working in the supply chain, to the CEOs, etc - are all stakeholders in the organization's success. It's critical to allow, and listen, to feedback from all areas/departments.

For us, this is always an ongoing process and in my opinion, should continue for the life of your organization. Some organizations have different ways of measuring their inclusion outcomes. It's always great to share and collaborate with other organizations and entrepreneurs about what has worked well for them. This is an area that we can all continue to expand in and therefore, collaborating with others on best practices and different ways of collecting data in equitable ways, is important for us to measure our own growth and progress. I know I have learned a great deal from others in these areas and continue to receive vital guidance and mentorship to continue my own learning in ethics, equity, diversity, belonging, and inclusion.

Companies usually have a wealth of underexploited data that can point to gaps in inclusion. Audit your HR practices (sourcing, hiring, onboarding, L&D spend, promotion rate, performance appraisals, representation at all levels of the company, sick leaves, attrition, exit reasons…) against characteristics that you can legally track (gender, age, nationality, location, caregiving status…). Looking into that data through the lens of equity is a necessary first step to know your baseline, and determine goals, so as to focus efforts and investment efficiently. Besides, being able to know what data you can and can’t measure accurately will also define the type of tracking methods you will use (eg: in-house dashboard or third-party solution).

It's important to ask yourself, if your organization (whether you're an employer or an employee) is not measuring inclusion - why not? Businesses have the power to change the world where positive outcomes can happen for all. Inclusion is part of that change. If your business isn't doing this, consider implementing this impactful strategy into your organization's commitments. Also, look at what your organization's values are. Are they aligned with inclusion, equity, belonging? If not, you can create and implement this alignment.
