Employee engagement is critically low globally, with engagement levels averaging around 23%. This has significant financial implications, costing companies 15% to 20% of their total payroll due to voluntary turnover. Addressing this issue, Jennifer Kraszewski, the Chief HR Officer at Paycom, underscores the necessity of a holistic approach to employee well-being to counteract the risks of stress, burnout, and attrition. One effective strategy is to designate well-being champions within HR. These individuals focus on understanding the unique motivations and needs of employees across different departments, ensuring that well-being initiatives are tailored and effective. Another crucial aspect is providing comprehensive physical health benefits that go beyond the basics like health, vision, and dental insurance. This includes offering programs like nutrition coaching, fertility benefits, group fitness activities, and preventative exams without cost to employees. Mental health support is equally important, with a significant portion of U.S. employees experiencing mental health issues. Companies should cover mental health care costs and promote an environment where these issues can be openly discussed. This can be facilitated by having onsite well-being advisors and regular communications about available mental health resources. Lastly, fostering a workplace culture that encourages transparency and open dialogue is vital. This involves creating spaces where employees can be authentic and feel heard, which is essential for a thriving workplace community. Employee resource groups and monthly facilitated conversations on diverse topics can help enhance this environment. By integrating these strategies, businesses can significantly improve their employees’ holistic well-being, leading to a more engaged and productive workforce. Some key findings from the business leader research I carried out recently, as part of a collaboration with communications and engagement consultancy HarknessKennett There’s a growing argument for #employeewellbeing and #mentalhealth to form the foundation of S in #ESG strategy. Indeed, that’s what the majority of senior leaders in 1,000+ organisations want to focus on over the next year. But there’s a risk that without improved joined-up thinking (fix the work, not just the individual) and without better involving employees (instead of prioritising industry benchmarks) #workplacewellbeing and mental health programmes will remain disjointed. There's enough research to show that #EmployeeEngagement (emotional connection) - and all the good stuff that comes with engagement, in terms of innovation, creativity, knowledge sharing and commitment - comes from creating the conditions for genuine and ongoing #employeevoice. Not through a plethora of top-down policies, processes, information cascades and a once-a-year employee engagement survey. CEO & Co-Founder at Wowledge | Ex-Deloitte & Accenture | Global HR Advisor | Democratizing access to strategic HR practices.
Employee well-being, DEI, and exceptional employee experience are all BAD for business! Where is the evidence? Yet, companies refuse to prioritize organizational efforts and investments in those initiatives. On the contrary, they reserve budgets for “employee wellness litigation!!” How absurd and counterproductive. This post is inspired by a series of exchanges from Elizabeth J. Sandler’s post over the weekend about the reported death by suicide of a staffer at a major Investment Bank due to overwork—her post in the comments. Imagine you are the CEO of a company whose business practices directly affect an outcome of this magnitude. How can we, in any situation, prioritize profit over people? I wouldn’t want to have that in my consciousness. I know we all have tremendous pressures demanding forever better results. And that an argument can be made that maintaining profits can sustain the many families relying on each employee’s job. That’s why I go back to the original point. Where is the evidence that employee well-being and all the other initiatives designed to enhance employee lives at work (and outside) are bad for business? There is none. Many of these initiatives cost nothing other than commitment and a different mindset. We need industry-leading companies to take a stand and create systemic change so that the rest of the companies follow. We all must do our part by asking for, leading, or promoting these practices. From our side, we will continue to create awareness of what is possible in HR and provide actionable guidance on how to achieve it. Let’s create the mindset needed. All of us.
