When conducting talent reviews to identify and assess CEO candidates, board members, executives and HR leaders can mitigate bias by asking questions that are answered with observable behaviors, examples and data. Scouting for CEO candidates who score high in the areas that are most critical to your business will strengthen your success bench and, ultimately, your company’s leadership. Here is ghSMART's list to help you gauge each of the four key attributes for CEO succession: 𝐃𝐞𝐜𝐢𝐬𝐢𝐯𝐞𝐧𝐞𝐬𝐬 • What big decisions have each of these leaders made over the last 5 years? How did those play out? • What was the most unpopular decision they made? • What is their decision-making process – how many inputs are there, and who contributes? • What is their speed of decision-making? 𝐀𝐝𝐚𝐩𝐭𝐚𝐛𝐢𝐥𝐢𝐭𝐲 • Business: How have they handled different roles/contexts/functions? How did they handle challenges that arose during the pandemic? How has their business performance been during market downturns and disruptions? • Personal: How have they changed over time? What have they done with the feedback they have been given? What obstacles have they faced in their life? How have they handled failure? • Future-proofing: How do they keep on top of industry issues and anticipate disruptions? Do they have their antenna out for developments/connections in adjacent or peripheral fields? How much time do they spend with customers and in market? 𝐑𝐞𝐥𝐢𝐚𝐛𝐢𝐥𝐢𝐭𝐲 • What does their dashboard look like, and what are the top three metrics they monitor daily? • What do they monitor to keep their direct reports accountable? • Do they look through the windshield or rearview mirror? That is, do they emphasize leading indicators or lagging indicators? • How well do they understand your business’s strategic growth plan? 𝐄𝐧𝐠𝐚𝐠𝐞𝐦𝐞𝐧𝐭 𝐚𝐧𝐝 𝐈𝐧𝐜𝐥𝐮𝐬𝐢𝐨𝐧 • How diverse were their teams in their last three roles? • How equitably did they allocate assignments and compensation? • How are they described by the people above, around, and below them? • How consistently do they “show up” for various stakeholders? • How many stars have they developed? Where are they now? Source: SHRM article 𝘓𝘪𝘯𝘬𝘪𝘯𝘨 𝘛𝘩𝘦𝘰𝘳𝘺 + 𝘗𝘳𝘢𝘤𝘵𝘪𝘤𝘦: 𝘊𝘌𝘖 𝘚𝘦𝘭𝘦𝘤𝘵𝘪𝘰𝘯 by authors Shoma Hayden, Dina Wang, Elena Lytkina Botelho and Brad Winn. Partner and Team Europe co-founder BJ Wright recently celebrated ten years at ghSMART. Read below why BJ is still “having fun” after a decade:   “Why have I stayed at ghSMART for a decade?! On reflection, I think I’ve stayed at ghSMART for the journey and the surprises along the way! I joined in Philadelphia on the promise of learning a new skill around leadership advisory and working with great clients/colleagues within a ‘freedom and flexibility’ model. I planned to stay there, but in 2016, I came to London with Alan Foster to launch our first international office. Since then, we’ve grown 20x in Europe (people, revenues, etc.) and the chance to be a mini entrepreneur was unexpected and challenging and fun!   “I learn a ton from working with my clients – many of whom I consider friends – and it is a constant privilege to partner with our incredible team members. We have also built a great life here – enjoying London (when the weather allows) and travelling. So, when you’re having fun, learning, developing, making money, making friends, and having a positive impact on clients and colleagues… I guess the question about why I have stayed for 10 years sort of answers itself!”   Thank you for sharing BJ, we’re so grateful you’re part of our team!
