How do you measure the impact and return on investment of your training interventions?

It begins with a strong Purpose. Unless a training program is driven by a purpose there will be no concrete outcomes/goals expected and no matter what we achieve, it will always be less. Once we have realistic and measurable outcomes, training becomes more focused and measurement just a process

Establish "Tangible financial / non-financial goals" that link to the training intervention's desired impact. Create lead measures that will directly impact the results and build these into the training. Integrate these goals into annual objectives. Develop a visual scoreboard that tracks the lead measures and goals. Make it visible to all stakeholders to foster a sense of progress and achievement. Implement regular meetings to review progress. This creates accountability and allows for timely adjustments and course corrections. Continuously evaluate the effectiveness of the training interventions by reviewing the impact on the selected measures. Recognise and celebrate milestones and achievements related to the training interventions.

> Track pre- and post-training performance indicators like sales, productivity, quality, or error rates to assess skill improvement and business impact. > Gather feedback through surveys, interviews, or focus groups to measure knowledge gain, skill application, and training satisfaction. > Calculate training costs against generated revenue, cost savings, or reduced errors to determine the monetary return on investment.

A good metrics must perform two measurements, using the same methods, at the beginning and end of training. Only then can one understand how much of the training objective has been achieved.

The Kirkpatrick model is pivotal for nurturing employee development, offering a structured approach to assess training impact across four levels: reaction, learning, behavior, and results. By evaluating these facets, organizations can tailor training initiatives to enhance employee skills and foster personal and professional growth effectively.

Using a framework allows you to take the guesswork out of the process. Stand on a system, and structure. The Kirkpatrick model is a great start on creating a program in which you and your team can refer to as a baseline for effectiveness. Establish what do you want your training & development efforts to be, create metrics around what you see, feedback from the people using it, and measure after the training programs. The Kirkpatrick model ensures you and your team are aligned on the impact training has and if people are growing the skills to have business impact for overall growth and scale. If there is no scale, then no success criteria to understand your results. A model like this gives you that scale.

Start with end in mind. It is the expected results that you define once you know the contents and the areas of improvements/efficiency that the training in intending to achieve.Depending on the type of intervention whether it is behavioral or technical the ROI methods will be different and needless to say that in the former it is much harder to measure results and this achieves something intangible. Having said that it is still possible if you start with the end in mind.

Communicating your results is like presenting the treasure you found on your data expedition. After all that digging (analysis), you unearthed valuable insights (golden nuggets)! A bonus tip I would add based on my experience is: Don't be a lone wolf presenter! Remember, feedback is more treasure (valuable insights)! Invite questions and suggestions from your audience (fellow explorers). Use their input to refine your training strategy (perfect your treasure map) and ensure your next expedition (training program) yields even greater riches (results)!

Effective training progran has 4 main pillars - Good content, repetition, practice and accountability. Each area needs a way to measure their effectiveness such as feedback from users if content was engaging. Is it properly communicated at different ways employees learn? Depending on the type of training and position, management needs to set the desired objectives which may or may not be financial in nature but could be areas such as, safety, compliance or customer satisfaction. For inspiration may lean on industry, peers or prior experience but then adjusted for the specific company or teams. Management needs to continually review results and adjust targets as appropriate.

As a former manager, Learning Expert, and lifelong learner, I've often been intrigued by the topic of Training effectiveness and how it can be measured. However, there's often a mistake made regarding Training programs. They attempt to measure them in isolation, without connecting them to individuals' goals and without follow-up implementation. Training should be part of a broader Personal development plan. And as part of that, it should be evaluated and measured.
