Here's how you can tailor digital learning programs for effective performance evaluation.

Early stages of any learning initiative require a consultation with business leaders, champions or the teams that benefit from the learning. It's not enough to simply identify goals, but also align that to an overall strategy. The initial conversation helps everyone get aligned on what success looks like.

I'm going to go beyond the usual here and suggest that we include but go beyond assessment of goals. But on that piece, we need to move towards more competency-based approaches, even within a single semester. More importantly, we need to create room for learning that goes beyond these goals, and that's where we are often lacking in online learning. It is the unexpected paths we take in a classroom that can truly provide the richest experiences.

Define goals was pivotal in tailoring our digital learning programs for effective performance evaluation. My team & I collaborated to set clear, measurable objectives for each course. We used these goals to create targeted assessments, ensuring we tracked progress accurately. By aligning our learning models with specific outcomes, we provided precise feedback & personalized support. One thing I found helpful,aside from conducting a thorough needs assessment for proposed project, is to obtain from management the specific parameters(scope of the performance evaluation) in writing as a 'cya'. If you don't, management can and do rethink themselves on specs when you least expect it and you windup with wasted effort and time. It also goes without mentioning that frequent communication on progress and feedback goes a long way to maintain management buyin.

Collaboration in this step is key: the learning designer needs to not only identify the right learning outcomes, but work with Digital Technology to ensure that all stakeholders are aware and agree to the technology solution. Document requirements carefully, as all solutions will have trade-offs -- and no "perfect fit." More likely, a group of stakeholders will have strong opinions about a particular SaaS or platform. The reality is that Learning Design may have to start around a technology that's already been selected by executives or past commitments. If you find yourself in this situation, make the best of it -- use your expertise to suggest supplements (job aids, ILT, or virtual sessions) to shore up any gaps from the selected tech.

My team & I used SMART principles to set clear, measurable objectives. We incorporated principles like Bloom's Taxonomy to structure our content & Kirkpatrick's model to evaluate outcomes. Regular feedback loops & competency mapping ensured we tracked progress accurately. This approach personalized our support, enhanced our skills, & provided precise performance assessment, driving measurable success in our digital learning initiatives.

I've found that short videos or clips from actual workplace settings delivered by credible sources from the field or craft, case study vignettes, followed by simulation and modeling practice works best. I've followed the work of Bonk & Zhang for years on the Read, Reflect, Display & Do (R2D2) as a principled design attribute in digital learning. It is very useful in military or skill-based occupations.

Always have a “plan b” and “plan c” if “plan a” cannot be executed with quality. Many times the context is not conducive and it is about adapting the tools, losing effectiveness. Being more effective, use a different tool that has a positive impact.

Customizing content for the targeted audience can significantly expedite achieving the desired outcomes. For example, we recently developed a branched scenario-based learning program specifically for a group of DSEs. This approach focused on role-specific skills they needed to master, making the learning experience more engaging and relevant. As a result, the learning process was accelerated considerably. Therefore, it's essential to step into the learner's shoes and tailor the content to best suit their needs.

In the words of my old learning mentor, "Content is King." Learning is a lot easier to tackle when the material is relevant and tied to key performance outcomes. A common oversight from learning design is to treat it like an isolated event where the learning outcomes themselves are the only goals. However, applicability of the content needs to match as well. How will your learners apply their knowledge in the workplace? More importantly, how will they feel the benefits in productivity? Work with your development, Performance/Compensation, and Talent Management peers to come up with a comprehensive plan for how the content will tie to these key levers. Relevance increases when addressing skill gaps can boost pay or succession visibility.

We applied Instructional Design principles like ADDIE to create engaging and relevant materials. We utilized learner personas to understand individual needs & preferences, ensuring content resonance. By integrating interactive elements & scenario-based learning, we fostered active participation & skill application. This approach facilitated personalized learning experiences, driving measurable performance improvements & success in our digital learning initiatives.

Competencies developed in courses or for professional development should have guiding standards and follow some type of task analysis to ensure compliance but not be so rigorous that trainers cannot adapt the learning transfer process to their audience. A simple target audience survey before the course or session always helps with determining the gap. Instructors should have an idea of who they are teaching. So, having mixed and levelled scenarios will assist with whole group instruction when there is a wide gap between target audience experience.

I want to speak on this because I think the biggest thing that unfortunately gets forgotten in content design and creation is accessibility. Everything should be built with the notion that every learner can participate and be engaged. Accessible content and design should be the impetus of all work.

Anyone can build digital milestones in the LMS or track completion of training in a SaaS. The real trick is moving the 10% of formal training into the 90% of remaining development (20% through peer/social learning and 70% through application). This means that you need MORE milestones outside of your formal learning than within. Let me be clear: you cannot do this effectively without clear collaborative support from your front-line leaders (managers) and your HR business partners. For every drop of training you produce, there needs to be nine more drops of sustainable experience. Consider building your formal training around existing projects, rotation positions, and manager development activities to better integrate activities.

We broke down complex tasks into manageable milestones, ensuring progress tracking and accountability. By aligning each milestone with learning outcomes, we facilitated clear performance evaluation. Regular milestone reviews allowed us to celebrate achievements and adjust strategies as needed. This approach empowered us to stay focused, motivated and on track.

One design feature I've employed and experienced is the progress bar or graphic indicator of where the student is at in the course for each module. It assists with time management and gives the learner a sense of accomplishment between units. The better execution I've seen does this at the end of a knowledge check, or practice section and then any student assessment. It doesn't have to be robotic but can be predictable over time which breeds learner confidence.

Feedback is key to any successful program. However, it needs to be relevant and helpful. A survey with vague Likert scale choices will not ensure that real change takes place to make a program better. Follow-up and testing for long-term retention is the best way to determine the effectiveness of any learning program, this looks different depending on the program but the principle should always be pursued.

In today’s fast-paced digital landscape, the effectiveness of learning programs hinges on our ability to gather and utilize feedback in innovative and meaningful ways. Tailoring digital learning programs requires varied methods to ensure we capture comprehensive and actionable insights. Transforming surveys into engaging games where users earn points or rewards for completing them can increase participation and in turn valuable feedback. Support micro-learning with micro-polls. Short, frequent polls that appear during or after learning sessions capture immediate and relevant feedback that can be rapidly leveraged.

We implemented regular surveys & focus groups to gather insights from learners. We used this feedback to refine content, adjust pacing, and address any challenges. By actively listening to learner perspectives, we ensured our programs were engaging & impactful. This approach not only improved learning outcomes but also fostered a culture of continuous improvement within our team.

I've found that the better designed courses employ simple feedback monitoring throughout the performance checks in digital learning during and between modules. Effective Items can be self scored efficacy Likert scales to automated rubric feedback for specific detailed competency based feedback. Each LMS has many of these features and they can be extremely valuable when employed in the design phase. Time on task features in feedback to both instructors and students is a very powerful indicator when learning outcomes are not favorable.

Before seeking feedback. Teach your students to cast one. Separate a personal opinion from an argumentative criticism. The importance of having a conceptual framework and communicating with empathy and firmness.

From my experience, reflecting regularly on your learning experiences and performance evaluations is a game-changer; an absolute must. It’s not just about reviewing what you've learned, but also about understanding how it fits into your broader professional and personal goals. By assessing the effectiveness of your digital learning program, you can make informed adjustments to keep your learning aligned with your performance objectives. This continuous cycle of reflection and adjustment ensures agility and helps exceed your goals. Tools like digital journals with guided prompts and regular reflection checkpoints have been instrumental in my journey, driving significant growth and adaptability, keeping me ahead in an ever-evolving field.

Always seek to take time to question your evaluation methods. Have a notebook on hand, and write down all the ideas that come, many will be useless but there will be others that germinate and bear fruit in abundance.

Reflective practices allow for more staff and students to create robust internal accountability. The goal is to design increased opportunities that are authentic, relevant and unbiased. This combined with high expectations results in deeper learning and tighter relevancy, and application of knowledge, processes, and skills. Our ultimate goal is to continually increase engagement, empowerment and empathy for the courageous & curious driven learning process.

Tailor digital learning for evaluation! Align assessments to learning goals (mix formats: quizzes, simulations). Embed feedback throughout to guide students. Track data to analyze performance & personalize learning. Reports with clear student data (individual & group) for evaluation. Use interactive activities to assess soft skills. Focus on both knowledge & skill development!

The key goal of all learning programs meant to fix competency gaps is to cause those KPIs to revert back to values that suggested good individual/team performance; since those were the KPIs with falling values, that perhaps hinted at learning interventions to fix competency/skill gaps in individuals/teams. As a good philosophy it applies to digital learning programs as well.
